Abstract

Penelitian ini bertujuan utama untuk mengidentifikasi, menganalisis implementasi, dan merumuskan model teoretis kepemimpinan pesantren yang indigenos sebagai respons terhadap erosi legitimasi karisma tunggal Kyai di tengah tuntutan akuntabilitas dan meritokrasi modern.  Penelitian ini menggunakan Pendekatan Kualitatif dengan Studi Kasus Intensif Tunggal di Pondok Pesantren Termas Ushuluddin, Banyuwangi, Jawa Timur, yang melibatkan wawancara mendalam dengan Kyai/Nyai dan pengurus, observasi partisipatif, serta analisis dokumen. Hasil penelitian menemukan adanya Hibridisasi Otoritas melalui tiga mekanisme utama yang menjadi novelty: Pertama, Model Kepemimpinan Transedental-Sirkular, di mana keputusan manajerial divalidasi oleh otoritas spiritual (Barakah), menjamin ketaatan santri. Kedua, Strategi Silent Influence Nyai berfungsi sebagai mekanisme sub-struktur (informal) yang esensial untuk menjaga stabilitas sosial dan emosional (melalui Servant Leadership relasional). Ketiga, Konsep Rabbaniyah Resilience, yaitu daya tahan organisasi terhadap krisis yang didasarkan pada keyakinan teologis kolektif (Istighosah), bukan manajemen risiko sekuler. Kontribusi penelitian ini sangat tinggi karena secara sistematis mengisi kekosongan literatur dengan menyajikan model teoretis kepemimpinan indigenos yang kontekstual, menawarkan kerangka konseptual yang kuat untuk regenerasi kepemimpinan pesantren. Model ini memberikan panduan bagi institusi berbasis nilai agar mampu mengintegrasikan karisma spiritual dengan tuntutan manajerial profesional dan adaptif, sehingga menjamin keberlanjutan dan pengakuan akademis di era disrupsi.
