KEPEMIMPINAN HIBRIDA PESANTREN: INTEGRASI KHARISMA KIAI DAN MANAJEMEN PARTISIPATIF DALAM PEMBENTUKAN KARAKTER SANTRI MILENIAL

Penelitian ini bertujuan untuk menganalisis model kepemimpinan hibrida di pesantren yang mengintegrasikan kharisma kiai dengan sistem manajemen partisipatif dalam membentuk karakter santri milenial secara berkelanjutan. Dengan pendekatan kualitatif studi kasus di Pesantren Darussalam Blokagung Banyuwangi, data dikumpulkan melalui observasi partisipan, wawancara mendalam, dan studi dokumentasi yang melibatkan kiai, pengurus, asatidz, wali santri, dan santri. Analisis data menggunakan model interaktif Miles dan Huberman, dengan keabsahan data diverifikasi melalui triangulasi sumber, metode, dan pengamat. Hasil penelitian menunjukkan terjadinya pergeseran dari kepemimpinan sentralistik berbasis figur menuju model hibrida yang terdistribusi melalui peran middle-layer leaders. Desentralisasi keteladanan, penerapan ekosistem partisipatif, dan adaptasi komunikasi dialogis terbukti efektif dalam menumbuhkan kemandirian, tanggung jawab, dan resiliensi karakter santri. Studi ini memberikan kontribusi dengan menempatkan santri tidak hanya sebagai objek pembinaan, tetapi sebagai subjek aktif dalam ekosistem kepemimpinan, sehingga memperkuat efektivitas pendidikan karakter yang adaptif dan berkelanjutan di era kontemporer.
